ABSTRACT
Based on the conservation of resource theory, this paper constructs an intermediary model of workplace rejection through emotional exhaustion on employees' silent behavior, and examines the moderating role of union support in this model. Through the hierarchical regression analysis of 275 sample data, it is found that workplace exclusion will lead to more silent behaviors of employees; emotional exhaustion plays an intermediary role between workplace exclusion and employee silent behavior; and union support not only weakens workplace exclusion and emotional exhaustion The relationship further regulates the mediating effect of emotional exhaustion, that is, the higher the union support, the weaker the influence of workplace exclusion on silent behavior through emotional exhaustion. The findings of this study are helpful for in-depth understanding of the process mechanism and boundary conditions of workplace exclusion affecting employees' silent behavior, and provide useful references for corporate management practices.
